3 - Toward an Explanation of Cross-Sector Differences in Job Satisfaction and Organisational Attachment Among Agricultural Technicians in Kenya

Résumé
Les recherches existantes menées principalement dans les pays industrialisés montrent qu'il existe des variations dans la satisfaction au travail et l'engagement organisationnel selon les secteurs d'emploi. Utilisant les données des techniciens agricoles employés dans les secteurs public, parapublic et privé au Kenya, cette étude teste/ou, et tente une explication de ces variations. Deux explications concurrentes, l' argument structurel et l'argument dispositionnel, sont évaluées. Alors que le premier met l'accent sur les différences dans les caractéristiques structurelles du lieu de travail comme étant responsables des variations de la satisfaction et de l'attachement entre les secteurs, le second saisit les éventuelles différences intersectorielles des employés.dans les afectivités dispositionnelles et la motivation au travail en raison de la sélection différentielle dans les secteurs. Les résultats montrent que les techniciens du secteur privé sont plus élevés en termes de satisfaction professionnelle moyenne, d'engagement organisationnel et d'intention de rester par rapport à leurs homologues des secteurs public et parapublic. Les caractéristiques structurelles du travail qui existent dans tous les secteurs économiques s'avèrent responsables de ces différences. Aucun support n'est trouvé pour l'argument dispositionnel. Il est conclu que le secteur de travail est important pour déterminer les niveaux de satisfaction au travail et d'attachement organisationnel des employés, mais ce sont les différences intersectorielles dans les conditions structurelles dele lieu de travail qui produisent les variations intersectorielles de la satisfaction, de l'engagement et de l'intention de rester.
